職場の人間関係に悩んだらどうすればよいの？ （管理職編）
上司との人間関係に悩んでいる管理職の方はかなり多いと思います。かく言う私もサラリーマン時代に管理職で直属の上司との関係で悩み、部下との間に挟まれてメンタルヘルスを損ないかけました、そんなに追い込むタイプでもないにかかわらずです。結論から言うと、人間関係で悩んで精神を疲弊している状況にある人は、一刻も早く転職 or 起業・独立してそこから飛び立つことを算段を立てることをお勧めします。逃げるんではないですよ、飛躍のために飛び立つ計画を今すぐ考えるんです！
人間関係が悪い職場の主要な特徴
- 直属の上司とその上司ともに明確なビジョンがない
これを１番に持ってきた理由は、これが組織にとって致命的な欠陥になると私は思っているからです。仕事上で経営相談を受けているのですが、元気のある企業の経営者の方は明確でなくとも会社をどの方向に成長させていきたいかのイメージを必ず持っています。一方サラリーマンの管理職は、何年か大過なく過ごせば出世するケースが多いので、明確なビジョンを持たずに日々こなしている方が結構います。明確な方針を持たない組織がどうなるか、数年は既に仕組みができている組織なので問題ないですが、上司が代替わりするごとに、その組織で育った若手が中堅、管理職になってもそのような文化で育っているので、余程自らが優秀でない限り、自身の元上司のような動きしかできないはずです。また、このような組織では上司に相談しても埒が明かないとなり、勝手な判断で進めがちとなり、もう指揮命令系統はズタボロになっていき、最悪の雰囲気になっていくでしょう。
あなたの職場でもありませんか。
上司：「来年度の予算作れって言われたよ。来年度の予算数字作成しておいて」
あなた：「分かりました、基本的な我がチームの今後の方針はどうされますか？Aという商材を扱っていきますか？部長のお考えに基づいて策定していきますよ」
上司：「それを考えるのがあなたと部下たちじゃない」
あなた：「はぁ。。。分かりました部下たちと相談して作成してみます。」
あなた：「今年の予算数字を作成しましょう。各自来年度どのように業績を上げていくか考えて作成してみてください。」
部下A：「チームとしての方針はないんですか？」
部下B：「どうせ毎年と同じように既存案件を膨らませて数字作れば良いんでしょう」
部下C：「新しい案件アイデア出しても、部長がどうせそれは無理だろうって言って却下するから、部下Bがいうように適当に既存案件で数字つくりゃいいじゃないですか」 はい、こんな組織に未来はないです。中間管理職のあなたが頑張って新しい案件アイデアを考えたとして、こんな上司では、あなたが将来脅威になることを恐れて、どんな素晴らしいアイデアを持っていったとしても否定される、あるいは採用して成功したとしても上司の功績になるのが関の山。このような組織では、部下のモチベーションも上がらないので、あなたとの関係も悪くなり、チームの雰囲気が悪くなっていきます。
2. 部下に暗躍するボスキャラがいる
あなたの職場にも居ませんか、部会などで妙に発言が多く、周りに同意を求めながら、チームの総意のように運んでしまう部下が。会議で発言できる環境は素晴らしいです。意見が出て会議が活性化すれば洗練された結論に至りやすいので、議論の活発な会議は賛成です。しかし、この発言をする者が会社やチームのことを考えた発言をするなら良いのですが、結構多いのが自身の都合の良い環境を作る目的でしていることです。この手のボスキャラは、いわゆる政治的な動きも得意で事前に部下内で意見を自分の都合の良いようにまとめているケースが多く、会議では既にボスキャラの発言に追従する役割が割り振られていることが多いんです。そして、このボスキャラはあなたの直属の上司かその上司の悪口を普段言っているにもかかわらず、直属の上司とその上司には耳障りの良いことだけをいっているという状態。そして、直属の上司とその上司もこのボスキャラに憎まれたら自分に害が及ぶと考え放置。この状況にいるなら、あなたの将来はかなり危ういです。
3. 上司が一旦許可した方針・対応を覆す
あなた：「部長、顧客Aからのクレーム対しては長年の付き合いもあり、今後のことも考えて○○円の値引きで今回限りで対応したいと思いますが宜しいですか？」
上司：「それで良いよ、丸く収まりそうでしょう？」
あなた：「はい。ではそれで顧客Aの部長には話しておきます。」
後日。。。。
上司：「例の顧客Aの件だけど、値引きはやっぱりなしだ。君謝っておいて」
あなた：「え？既に報告したとおり、顧客Aの部長は今回の当社の対応に感謝しますと言っていただいている状況で、それを覆すのは。。。」
上司：「とにかく決裁者は私なんだから、それは君がうまく謝っておきなさい。値引きは受けません」
上司にはしっかりホウレンソウをしており、許可をとった方針・対応を直ぐに覆す。１度や２度はあるでしょう。しかし、これが何回もになると、明らかにあなたを将来の脅威に感じている、嫉妬しているんでしょうね。
直ぐに辞めなくてもできる行動がある！
管理職となると家族があり、子供にお金がかかる、介護でお金がかかるといった悩みを持っている方も多く、会社を直ぐ辞めた方がいいと他人事だから言えるんだ！という声が聞こえてきそうです。はい、無計画に辞める必要はありません。辞めるにあたっては、転職した職場が合わない場合の想定、あるいは起業する場合には、起業後の計画を作りこんで事業実現可能性を検証する必要があるでしょう。なので、直ぐに辞めるのは得策ではない。でも、今のその不機嫌な職場で正常なメンタルを保つための方策はあります。
それは会社以外の別の社会、Societyに所属するんです。転職や起業に役立ちそうな資格の勉強のためにスクールに通う、趣味のグループに参加する。とにかく、会社以外の外部の人たちとつながるんです。そうすることで、冷静に自分の将来を考えられる精神状態にもっていき、会社に残るのか、辞めるのか、辞めて転職するのか起業するのかを判断するんです。外部とのつながりができるとメンタルが安定していくのが日に日に分かります、私の経験上。そして、冷静に自分がどうしていくべきかが分かってくるんです。Societyは何も勉強会である必要はないです。自転車同好会、野球チームなど趣味のグループとかでも良いですよ。とにかく、先ずはメンタルを正常な状態に戻せる環境を作りましょう。そして、会社から出る算段を立ててみて、それでも残る決断に至れるのであれば、それがあなたにとって最良な選択なんだと思います。
